This is a qualitative study based on the theoretical and methodological frameworks of Symbolic Interactionism and the Grounded Theory. It aimed at understanding the process of planning and implementation of Nursing Care Systematization (NCS) according to two sample groups: nurses and nursing auxiliaries/technicians at a university hospital. It also aimed at developing a synthesis of the representative theoretical models for these two experiences. Theoretical saturation occurred from the analysis of the 24th non-directive interview with 12 nurses and with 12 nursing technicians working at hospitalizations wards. Two theoretical models emerged from the analysis, and their synthesis originated the third model, which was entitled: between success and frustration with NCS operationalization: human resources as a determinant component for nurses' visibility in the work process. Such model unveiled the deficit of human resources that leads nurses to an illusory NCS, thus perpetuating the cyclic process of suffering from experiencing the invisibility of their praxis in the work process.
